I illustrate, through a textual analysis of diversity management articles, how one of these perspectives, interrogating whiteness, works to name, unmask and de-center whiteness, bringing to light hidden assumptions about difference. The second perspective, re-centering whiteness, appears progressive because difference is recognized, yet ultimately whiteness remains center-stage, resulting in superficial organizational change. The third perspective, masking whiteness, protects whiteness as an invisible norm, actively upholding white privilege. Not infrequently, diversity policies are evaluated in conformity to the tangible benefits they incur, both to the organization and to various stakeholders. Such criteria, if adopted and properly operationalized may come to imply that, once DM is no longer perceived as beneficial to an organization, it may cease to exist as an autonomous and dis-tinct management practice. In this respect, established organizational processes tend to invariably repli-cate social differences codes, thus exacerbating, or perpetuating inequality within organizations. Far from developing pro-diversity beliefs that unconditionally af-firm and value otherness, this conception diminishes the importance of differenc-es; the latter appear as objectified or neutralized, by further reproducing and per-petuating structural inequalities. This process stems from and is effected through various societal discourses that appear to reflect dominant value-systems, as well as prevailing power relations. Critical diversity studies share an emphasis on the potential limitations of a managerial rhetoric organised around a set of dominant discourses that are likely to reproduce existing hierarchical power structures and to drastically impede possibilities of human agency, in particular that of vulnerable groups. It is proposed that a deconstruction and a concomitant reformulation of diversity management rhetoric is in position to provide a rationale for diversity policies that affirm the diverse other as a valued end. Such practices that are likely to affirm human dignity, deeply respect and value differences, and promote inclusion of disadvantaged members, are expected to incorporate formal and informal processes allowing for human agency in view of employee micro-emancipation. Yet, while diversity is the subject matter of such discourse, approaches to its study in work organizations are beginning to look far from diverse. Rather a mainstream managerial perspective has begun to dominate diversity theory and practice to the point at which we argue there is a danger of mismanaging diversity. After discussing some of the literature that criticizes Diversity Management (DM) for ignoring power and more broad ranging contexts of diversity, the paper draws on theories of intersectionality to discuss a case study of a company where there is a Diversity Management programme. It seeks to show that management is preoccupied with the business case and how this results in increasing disadvantages for their ethnic minority workforce, exacerbated by the age of these workers in a context where the recruitment of new ethnic minorities has declined. But, what exactly does it mean to be diverse? In this article, I examine the notion of diversity in the business world and explore how, in the wane of progressive programs such as affirmative action and organizational multiculturalism policies diversity has become the post-civil rights mantra of equality in America. Using interview data from upper-level managers in Fortune 1000 companies I argue that diversity ideology has enabled many organizations to curtail deeper investigations into the gender and racial inequalities that continue to persist in the workplace. I find that managers tend to exclude race and gender in their definitions of diversity.
